非工作时间工作连通对员工创造力的双刃剑影响——一个被调节的中介模型

Creativity in a Connected World: The Double-Edged Sword of Digital Connectivity

摘要: 在数字化转型大背景下,非工作时间工作连通及其带来的“双刃剑效应”受到广泛关注。本研究基于资源保存理论,以工作反刍中的问题解决沉思、情绪反刍为正向、负向中介变量,心理资本为调节变量构建了非工作时间工作连通影响员工创造力的一个被调节的双刃剑模型。通过对3家企业的多时点问卷调查研究发现:(1)非工作时间工作连通与问题解决沉思、情绪反刍正相关;(2)非工作时间工作连通借助问题解决沉思的中介作用与创造力间接正相关;(3)心理资本可以调节非工作时间工作连通与情绪反刍之间的关系:员工心理资本水平较高时,非工作时间工作连通对情绪反刍的正向效应被削弱。本研究通过三轮次的调研对模型进行了检验,拓展和丰富了非工作时间工作连通后效相关研究并提供了新的解释机制,为数字化转型大背景下优化企业管理机制、员工自我调节等实践提供借鉴,具有较强的实践意义。

Abstract: The objective: This study delves into the multifaceted impacts of digital connectivity after work hours on employee creativity. Grounded in the conservation of resources theory, we explore how digital connectivity after work can both facilitate resource gain and induce resource loss. Recognizing digital connectivity as a double-edged sword, our objective is to elucidate the dual pathways through which digital connectivity impacts creativity - one positive via structural empowerment acquisition and one negative through resource depletion. Additionally, we examine individual work-life separation preference as a crucial moderating factor in this relationship.
Methods: Our research methodology involved a detailed empirical study conducted within a media company in Eastern China, comprising a sample of 298 employees. We employed a time-lagged, multisource design to assess the relationships we proposed. As the data had a nested structure that employees belonged to higher-level teams, we adopted cluster-robust standard errors to adjust stand errors of estimates in Mplus.
Results: The results from our analysis provide robust support for our hypotheses. We found that digital connectivity positively correlates with employee creativity via the pathway of structural empowerment acquisition. Conversely, it also negatively impacts creativity due to resource depletion. Significantly, these relationships are modulated by the employee’s preference for work-life separation. For those with a high preference for distinct work-life boundaries, the positive impact of digital connectivity on creativity diminishes, while its negative effects become more pronounced.
Conclusions: Our findings offer a nuanced perspective on the role of digital connectivity in shaping employee creativity. They highlight the importance of considering both the beneficial and detrimental effects of digital connectivity, as well as the individual differences in work-life separation preferences. This study contributes to the broader discourse on digital connectivity in the workplace by revealing how it can simultaneously act as a facilitator and a barrier to employee creativity.
